The Effects of Occupational Identification and Over Workloads of Medical Secretaries on Their Turnover Intentıon During the Covıd-19 Pandemic Process

Abstract

Çalışma, pandemi döneminde sağlık sektörünün ön saflarında çalışan tıbbi sekreterlerin mesleki özdeşleşme düzeyleri ve aşırı iş yükü değişkenlerinin işten ayrılma niyeti üzerindeki etkilerini incelemektedir. Araştırma, nicel veri toplama yönteminden yararlanmış ve ilişkisel model üzerine inşa edilmiştir. Araştırmanın evrenini, pandemi döneminde İstanbul ilinde görev yapan tıbbi sekreterler; araştırmanın örneklemini pandemi döneminde aktif olarak görev yapan 220 tıbbi sekreter oluşturmaktadır. Araştırmanın bağımlı değişkeni işten ayrılma niyeti, bağımsız değişkenleri ise mesleki özdeşleşme ve iş yüküdür. Elde edilen veriler SPSS 26.0 programında normallik dağılımı, geçerlik ve güvenirlik, frekans (sayı, yüzde vb.) ve regresyon analizi ile yorumlanmıştır. 57. Araştırmaya katılan 220 tıbbi sekreterin %3'ü 18-25 yaş arası, %79,1'i kadın, %71,4'ü bekar ve %52,3'ü bir yıldan az iş tecrübesine sahiptir. Her bir değişkenin güvenirlik değeri incelendiğinde mesleki özdeşleşme 0,605, iş yükü algısı 0,779 ve işten ayrılma niyeti 0,605 değerinde güvenilir bulunmuştur. 0,825. Yaş değişkeni ile işten ayrılma niyeti arasında istatistiksel olarak anlamlı bir ilişki bulunmuştur. Veriler normal dağılmıştı ve kurulan model istatistiksel olarak anlamlıydı. İş yükü algısı, işten ayrılma niyeti üzerinde istatistiksel olarak anlamlı bir etkiye sahipken, mesleki özdeşleşmenin işten ayrılma niyeti üzerinde herhangi bir etkisi olmamıştır. Yaş ve işten ayrılma karşılaştırıldığında 26-30 ve 31-35 yaş grubundaki katılımcılar arasında (X = -2,038, SD = 0,688) anlamlı bir fark bulundu. Pozitif β katsayıları için regresyon analizi sonuçlarına göre iş yükü ile işten ayrılma niyeti arasında pozitif doğrusal bir ilişki vardır. Katılımcıların iş yükü algısı arttıkça işten ayrılma niyeti arttı (r=0.502; p= 0.000<0.01) ve %99 pozitif orta düzeyde bir ilişki bulundu.
